Harvard Study Reveals Disparities Faced by Black Women

In recent years, corporations have been making strides in diversifying their workforce, with a strong emphasis on promoting diversity, equity, and inclusion. However, a recent study from Harvard University sheds light on a critical aspect often overlooked – the experiences of Black women working in majority White teams.

The study, conducted by Emma Bloomberg, associate professor for public policy and management, along with researchers Elizabeth Linos, Sanaz Mobasseri, and Nina Roussille, focused on the turnover and promotion rates of new hires in a large, professional service elite firm from 2014 to 2020. The analysis, which encompassed Black, Asian, Hispanic, and White workers, highlighted significant disparities, particularly for Black women.

Turnover, a measure of employee departures within a specified timeframe, was a key metric studied. The research found a notable turnover gap between Black and White women, indicating that the racial makeup of a team can have a profound impact on job outcomes.

Interestingly, the study revealed that a 14 percent increase in the share of White workers was associated with a 10.6 percent increase in turnover for Black women. This negative correlation was unique to Black women, with no other racial or gender groups showing similar effects.

The research team attributed these disparities to challenges within the work environment, including barriers to participation. Black women reported facing obstacles related to task assignments and performance evaluations when interacting with majority White coworkers.

The study also highlighted a positive trend – when Black women were surrounded by other Black coworkers, turnover decreased. This aligns with existing literature suggesting that a more diverse and inclusive peer environment positively impacts retention.

In conclusion, the findings underscore the need for a comprehensive approach to workforce diversity. While recruitment efforts are crucial, the study emphasises the equally significant aspect of retention. There is a call for increased scholarly and managerial focus on the long-term impact of resourcing and promotion systems, particularly those that rely on peer dynamics. The study encourages organisations to prioritise the creation of environments that foster equality, diversity, and inclusion, ultimately working towards dismantling racial inequalities in the workplace.
